2月15日上午9时30分,北京大学召开全校教师干部大会。中组部副部长潘立刚宣布中央、国务院关于王恩哥、林建华职务任免的决定并讲话,王恩哥不再担任北京大学校长,另有任用,林建华担任北京大学校长。
117年的北京大学,2月15日迎来历史上第27位校长。
林建华可能是北大人最不陌生的校长。这位老北大,是北大77级化学系本科生,先后获得学士学位、硕士学位和博士学位,1986年起任教于北大,先后在北大学习工作达30余年。4年前,他出任重庆大学校长,1年半前又担任浙江大学校长,但离开仅4年,他又重回故地。
林建华和许智宏也是历史上仅有的两位北大本科毕业生出身的北大校长。
这一次,林建华还以非院士身份突破了1996年以来北大校长均为院士的界线,耐人寻味的是,当年正是这一身份,使他在出任浙大校长时遭遇质疑**,然而,伴随着他在浙大工作的开展,无论是大学还是社会开始重新认识大学校长与院士身份之间是否存在必然联系,开始重新思考什么样的人能担任大学校长。
当年,很多北大师生对林建华遭遇的**感到难以理解,还有北大老师在浙大演讲时表示:如果林建华不任浙大校长而重返北大任校长,将是浙大的遗憾,北大热烈欢迎。
林建华在北大时期就展示了善于改革的特点,虽然低调而不为外界熟知,实际上北大内部不乏非常尊重林建华能力的师生员工。
此前,林建华任教务长多年,推动了北大本科教育改革。主导教授上讲台,改变高校重科研、轻教学的倾向,在全国率先尝试建立本科一年级学生的顾问老师制度,开启中国大学一年级新生教育新举措的先河。值得一提的是,2012年教育部公布全国高校一级学科评估结果,北大以16个一级学科排名全国第一或并列第一而引人注目。因为学科建设很难立竿见影,北大取得如此佳绩,其中自有8年主管学科教学工作的常务副校长林建华的一份汗水。
作为许智宏、周其凤两任校长的得力助手,林建华操盘北大包括人事制度在内的多项重要改革。林建华还熟悉人文社会科学各学科,这在北大尤为重要,兼善理工和人文社科,以免学科隔阂造成不解甚至误解,林建华是少数有经验的校领导之一。
2010年12月,林建华赴重庆大学任校长,走到独立领导高校改革的前台。他的改革遭到了一些人的批评和误解,对此,他淡然回应:“重庆大学人事改革主要针对严重的近亲繁殖,虽然触及既有格局,但改革整体上惠及师生良多。”
林建华是优秀的化学家,在学术上颇有建树,1997年获得国家杰出青年基金资助。为了专心高等教育工作,他在上任重庆大学后就请学院聘请青年学术带头人接管了自己在北大的实验室,表达了奉献更多精力给高校管理和改革的决心。
2013年6月到任浙大校长前夕遭遇质疑**,林建华的表态仍是淡定的:“做人做事,当不畏挑战、当换位思考、当虚怀若谷”,“校长是为社会和师生服务的岗位,不一定最有智慧,但一定要善于激发大家的智慧;不一定是全才,但一定要豁达乐观、知人善任。校长要努力搭建平台,让这个平台上人尽其才、物尽其用,让科学和人文成为大学发展的双轨,让所有人的潜力能充分发挥。”
今天,林建华重回北大,出任校长,他的履新演讲让人们见识到他的激情:
“北大从来不止是一所学校,她是人们心中的图腾,寄托着民族的未来和希望;未名湖从来不止是一潭湖水,它荡漾着学者淡泊名利的誓言;静园也从来不止是一席草坪,它承载着学子仰望星空、追求真理的执着!这里的一木一石,即使再普通不过的园林景观,也都被赋予了太多的梦想与期望。”
“大学发展,也必须坚持自己的精神传统和核心价值。我们不能为世俗而抛弃学术的独立与尊严,也不能为名利而哗众取宠、放任自流。大学的精神和文化应当是简单的、纯洁的,不允许有尔虞我诈、奉承迎合,也不应有急功近利、好大喜功,真理才是我们永远的追求!大学必须守护真理的纯洁,不允许任何不良风气玷污青年人的灵魂;大学有责任代表社会良知,维护核心价值,只有把师生的个人理想与社会主义核心价值完美结合,才能真正实现。”

玉露肖光彦今天下午学校组织看完了《最美乡村教师邓丽的事迹》,那一幕幕动人事迹久久的留在心里。
看到年轻美丽的邓丽老师,她做的那些事深深地感动了我,他放弃都市高薪,选择回到偏远的高寒山区,邓老师,对学生,对事业是那样的充满激情,一个人,影响了一所学校,一个人,改变了一所学校。孩子们在她的感召下那样的自信、快乐;同事们在她的影响下,那样的开心,阳光!人都说教师是太阳底下最光辉的职业,我也是一名教师,教书几十年,站在讲台上几十年,但是和邓老师比起来,我才知道差距很远。
我工作的学校条件比高原小学好多了天时、地利、人合,交通方便,经济条件也好,却缺少了邓丽老师那份对事业的执着,缺少无私的精神。
邓老师的爱使学生不断进步成长,影响最深的是她关爱残疾生的成长和特困生的关心,体现了教师独有的东西——爱!大爱无痕,大爱无疆。我体会到,只有真正的爱我们的学生,爱我们的事业,才会做好教育工作,才会无愧于这太阳底下最光辉的职业!

浅谈如何管理一所学校
人,是组织全部生命力和创造力的源泉,也是组织最宝贵的财富。如何唤醒每一位老师心灵深处的巨大潜能,鼓励其自由充分地发挥,并将这所有个体的能力凝聚成一股足以推动组织不断成长的力量,这便是管理老师的真正的意义所在。
好的管理应对师生乃至学校每一位成员的学习与成长负责,对他们的幸福生活负责。但“负责”绝不等同于“强迫”、“控制”、“命令”,更不意味着可以凌驾于师生之上独断专行。好校长应当有能力引领大家不断成长、实现理想的人,而不是靠行政命令指挥大家追求目标的人。
一、知人善任,合理分工
管理,说到底就是管人,无论是从管理的对象还是从管理的全过程来看,整个管理都是围绕人来进行的。所以校长应当对教师的情况进行仔细的调查了解,包括教师的业务能力、学识水平、兴趣、爱好、要求、习惯、优缺点、擅长甚至教师的社会关系等等。
只有全面了解教师,才能恰如其分的使用教师。
首先必须明确各个职位以及各项工作对人的素质都有其特定的要求,教师和管理者这两个群体都有着各自鲜明的特色。应将这样一批优秀教师培养成教师中的“领袖”,让他们带领教师专业发展。而一些在教学上不突出的老师如果展现出良好的领导才能,校长也是可以大胆选拔他们成为管理者的。
二、适时激励
激励员工,是领导者的主要职责之一。那么激励过程是如何进行的呢?这涉及心理学中的三个概念:需求、动机与行为。需求是人的一种主观体验,是人体内部的一种不平衡状态,它一般由生理或心理活动引起,也可由外部影响诱发。当个体的需求得不到满足时,就会造成生理或心理紧张,于是产生了为消除紧张的行为动机,接着就会付诸行动,产生相关的行为直至需求满足,紧张消除,然后又会产生新的需求。因此,领导者对员工的激励必须着眼于其特定的需求与愿望,选择合适的激励要素,并在行为引起、发展的整个过程中进行持续激励。
三、客观评估
要做出人事决策(例如奖励、升迁、更换或解聘)或是帮助学校成员更好的发展,这些都需要校长对员工的工作表现进行准确公正的评价与测量。人事评估主要有两个目的:一是对工作结果进行评估,即总结性评估;二是对工作过程进行评估,即形成性评估。总结性评估被设计成为公正的决策的基础,是对有关个体表现方面的判断。由于这些判断影响到绩效——奖酬关系甚至教师的职业前途,所以校长对此必须非常慎重。在总结性评估中一般会涉及以下两个概念:“优点”和“价值”。所谓“优点”,它和在特定的情形下个体表现绩效有关,如教师在课堂上完成与教学相关的任务情况。当个人表现和标准进行比较或者与其它类似角色进行比较时,就能判断出这个人在这个位置上的优点。而“价值”,决定的是教师在某个职位对学校任务的完成具有多大价值,它是以需求为基础的价值评估。校长在进行总结
性评估时,必须充分考虑这两方面因素,将其有机地结合起来,不可偏废一方。可是,目前大多数校长在评估教师时,都比较倾向于价值因素。绩效评估甚至成为通过列举教师得到的奖励来判断其对教育事业的价值的一种方式,这就完全违背了“绩效评估是对教师工作表现的评估”这一主旨了。形成性评估主要关注的是教师的专业成长和发展,它能够有效地帮助教师了解自己的工作表现,及时地加以改进。由于本身不涉及决策的行政判断,所以能够并经常成为教师与校长的共同责任。对于校长而言,这是一个帮助教师成长的非常有效的手段,必须时时加以运用。
四、用好制度,兼顾人性化管理
第一、制度要适合自己的校情,制定适合自己校情的制度,是至关重要的。制度针对的对象是全体成员,而不是只个别群体,学校的管理者必须让全体成员都明白这一点。根据自己的校情,特别是农村的学校在标准上有一个自己的尺码,别人的制度在某些方面可能要求得很严格,而自己又不可能达到,那么可以降低尺码。别人在某些方面要求得不够而又是自己必须克服或要求的,也可以适当升高尺码,只要能够起到激励的作用。
第二、制度面前人人平等,管理者应该以身作则管理者是制度的执行者和监督者,一个好的制度如果没有认真执行,没有认真的监督贯彻,那就形同虚设。学校的主要工作是教学工作,那么学校制度就是主要用来考核和评价教师教学业绩和工作作风的。执行者和监督者要顶住一切压力使制度必须贯彻执行,才可能维护制度的威严,“赏
罚分明”是制度的公平所在,该罚的不罚,就是吃大锅饭,该奖励的不奖励,就会削弱教师的积极性。学校的领导干部在接受“罚”的时候一定要有“愿赌服输”的高姿态,自觉维护制度的威严性。
第三、制度的贯彻执行也要讲究艺术性,所谓的“法外施情”就是这一艺术性的描述。学校的人性化管理就是管理者在制度管理以外的空间对员工的关心、帮助和照顾,促进学校的和谐。
五、用榜样去凝聚教师
常言道:“榜样的力量是无穷的”,作为一校之长,必须做到法纪观念强烈,道德情操高尚,言行举止文明,生活作风正派,具有广泛的兴趣、坚强的意志、开朗的性格、平静的心境、健康的情绪,才能影响和凝聚你周围的教师。
六、关心教师的生活和工作
农村教师大部分都来自乡下,受各种因素的影响,家庭生活会遇到各种各样的困难。这事,校长就应该积极的关心,以解决他们的后顾之忧,老师感到学校的温暖,也就能更好的传道授业解惑。
农村的教育资源比起城镇来说缺乏的多,这就要求校长要努力寻找各种资源去帮他们增长才干,提高教学能力,提高他们的教学积极性,给他们成长的舞台和发展空间。
