(4)新教师培训

初创时的新东方,老师多靠自我习得;今天成熟的新东方,老师多受益于培训。上周作为培训师参加集团2008年第一次新教师培训,下面是我眼中的新教师培训,分三个模块:培训课 + 批课 + 拓展。

(I)

培训课分两种:一种是职业性培训,比如新东方精神即企业文化培训,这是文化型企业的核心竞争力,通常由老俞主讲,当然每个培训师的培训课程中也会或多或少包含些职业素养方面的内容;另一种是技术培训,比如英语语言知识,英语文化知识,考试知识,课程模块分析,授课技术,如交流方法等。职业性培训:(好久没听老俞讲话了,下面基本上是我的理解)

主要讲新东方做什么和新东方认可的一些做人做事的理念和所形成的风格。

a 介绍新东方:

简单讲,美国纽交所上市的新东方是值得尊敬的企业;白手起家的创业者俞敏洪,充满人格魅力,是个值得尊敬的企业家。

b 职业心态:

优秀的新东方老师,必须有进取心。新东方老师,从某种意义上讲就是课程销售,60分的课程可以卖,100分的课程也可以卖,课程改进无极限。基础适当,认真准备,做新东方老师并非难事。但新东方绝不是个可以试试的地儿,要么不讲,要么讲好,讲课失败对人打击不小,而且随意接受失败,就会形成习惯。做新东方老师说难不难,但绝对说不上简单,真正出类拔萃并不容易,真正出色的都是些本来付出80%的努力就能合格,却愿意付出120%的努力的人。

优秀的新东方老师,失意也好,掌声也罢,要保持一颗平常心。新东方老师通常都会经历自卑与自信的轮回,很少做公共演讲的年轻人,突然要面对无数消费者挑剔的目光,如何增加自信?人在知识面前都是渺小的,远高于学生的英语水平,精心准备的传递方式,不断积累的成功授课经验都能增加自信。相反,也有常做公众演讲的人,被过去的成功经验冲昏头脑,过于自信而不注重学生需求,反而会折戟新东方,产生挫折感。

c 做小事:

优秀的新东方老师都是细节完美型:备课精确到逐字稿(后期经验丰富后,可以仅确定框架,课上灵活发挥,更高境界是一切烂熟于胸,上课不用稿也不用ppt,逻辑清楚,信手拈来);坚持课前5分钟到场,调好所有设备(为了准时,有同事细心地把假期课表和联系电话都打印整齐,用活页夹随身携带;有同事开车路遇堵车,打了双闪停在四环边儿,跑去上课避免迟到);板书或ppt清晰合理;语速自然舒适,传递信息效率高;面部表情和肢体语言得体而丰富;课后耐心解答学生问题;能管理好自己的时间和身体,至少不会因为熬夜看欧洲杯影响授课状态。专业培训: a 课程体系 专业培训的核心是如何设计最优课程体系。新老师无论英语多好,对考试的看法难免不够深入,所以最好是拿来主义,站在牛顿的肱二头肌上,不要上来就用挑剔的眼光去评判培训师介绍的课程体系,因为很多时候,新老师并不了解受众需求。而已有其它学校英语教学经验的“半新”东方老师,主要任务则是改进原来成型的教学体系。内心自我比较强大的新老师容易犯的一个错误就是急于创造,想一切推倒重来,这样即费时又费力,其实根据培训师介绍的普适课程体系,结合个人特色独立思考进行调整,是新教师备课最容易上手的方式。

b 知识传递形式

专业培训的另一个重点是丰富知识传递形式。优秀的课程一定是听起来很舒服的课程,同样的课程体系,会因为传递形式的差异效果迥异,把课程讲的生动有趣,甚至在精神层面上有所启发,最能体现创造力,这也是所有优秀教师的必修课。这是很多英语水平不错,但是缺乏个人魅力的新教师所面临的严峻问题。教师培训中会展示一些优秀教师的课程,授课方式可以被学习,授课语言会逐渐形成风格,模仿是为了上路,真正有创造力的人是永远不会被埋没的。

管理学中有一条学习曲线(Learning Curve),新东方老师的教学水平提高也需要通过学习和实践习得,也遵循学习曲线,或具体为教师成长曲线。

授课之初,投入时间很多,但教学水平提高缓慢,主要因为积累不够,而且方向性和系统性不强,属于教学起步期;授课中期,在授课实践中投入时间所换来的成长很快,因为积累的内容逐渐丰富,而且可以被有目的地系统组织和不断创新,属于教学爆发期;授课后期,成长速度再次放缓,因为关于讲授某门课程的各个环节都已被充分掌握,可以筛选教学内容,变换包装方式,但是边际效应递减,继续提高只能深入钻研某个科目或者选择其它课程重新开始,属于教学成熟期。简单讲,教学起步期,是不知道说什么;爆发期,是什么都说;成熟期,是知道什么该说,什么不该说。新东方快速成长,要求人才快速成长,留给教学起步期的时间越来越短,今天新东方新老师的常态就是在实际教学的教学爆发期中迅速成长。

(II)对新教师提高最有帮助的是Case study,就是批课。新教师讲10分钟,资深老师点评,重在提出问题,提供改进方案。未来高效学习的趋势是vip,就像古代的帝师教皇帝,而新东方的批课环节是超级vip,就是多个老教师对一个新教师进行“围殴”。面对建议,好的新老师,第一是能接受合理的建议,第二是会对有争议的建议进行critical thinking;好的批课老师,即能提出最致命的问题,又能提出直接可行的改进建议。

(III)

拉练可以增进新东方新同事的相互交流和理解。而且,拉练对体力有极端要求,极限体验总会带来不同感受,就像地震会改变很多人的生活态度,新东方老师能够和学生分享的经历和感受也有赖于生活中新鲜体验的积累。这次拉练给我的最大启示就是,重大考验来临时,平时的薄弱环节就会率先崩溃,比如走到10公里时,我的膝盖就有点不堪重负,而且鞋和脚之间的摩擦加剧,但我还是坚持完20公里,小处不坚持,大处肯定没戏。

培训结果:

职业性的提高对个人整个职业生涯至关重要。课程体系的建立和完善非一日之功,但新老师可以迅速接触到比较科学的课程框架,为未来进一步提高打下良好基础;而且新老师可塑性很强,可以迅速具备形式上的新东方风格,至少提高“耻商”,更愿意在公众面前展示自己

Hello, everybody!Welcome to our spoken English class!Today we’re going to start a new topic.Actually this topic is “Help”.Now let’s look at some important sentences together.Ok.So whenever we mention“help”, we may think of something, like if we are abroad and walking on a street and we don’t know where we’re going and asking questions.For example, if we want to go to the toilet, so we have to ask for the way or things like that.So now let’s think together what is the first word or sentence you can use if you wanna ask help.其实咱们如果身居国外,向别人求助肯定是常有的事情,比如咱们刚到一个陌生的城市,走着走着迷路了,我们就可能会问别人,比如怎么走到教室啊,或者怎么找到回家的路啊。那么大家请看,问的时候我们就首先会向别人发出帮助的请求。那这时候,我们能不能直接在大街上把别人拦住,问:“Hey!Where is the Bus station?” or “hey!Show me the way to the classroom!” 很显然这样问就不太合适了。咱们中文经常讲“麻烦您问一下”。所以请求帮助也是分几个步骤的。那第一步就是表达除我们是很真诚的,或者可以说是a kind of modest.Because we’re asking for something.。这时英文中有一句话就可以派上用场了,“Excuse me”,相当于咱们中文的“劳驾您”或者“麻烦您”~ 一.带领重复“Excuse me ”

接下来我们就可以告诉别人我需要您的帮忙,这时我们可以说这样一句话,同时也出现了我们今天学习的一个重点词“Help”.Can you help me?.So we get the first important sentence today---“Excuse me.Can you help me?” or “Excuse me.But can you help me? Here if we don’t want to use the word “help”, we can change the sentence into “Can you do me a favor?”(重复).This is a formal expression.“favor”大家知道是“恩惠”的意思。所以这句话就显得很正式了“can you do me a favor?” or “Will you do me a favor?”

如果我们想让这句话口语性再强一点,For example, when we need our friends’ help, we can say“Excuse me.Can you give me a hand?”or “Excuse me.Will you lend me a hand?”这就是我们中文里常说的“帮把手吧”“给我帮把手吧”。

第一段绝对非常重要,非常经典而且高级,不止一个老师要求我们背下来!

中国是世界公认的逻辑性差的国家„„而外国人逻辑性都比较强,一二三分得清清楚楚!而本文其实是典型的三段式,不过中间的阐述部分被分成了三段,做更详细的阐释。

PS:这种齐头式国际式的写作方法——顶格写,段落之间空一行。不同于中国的缩进式,老师阅卷时更偏好国际式写法。

助教总结

2012年6月底,我正式投入到了助教的工作中,至今,我已在助教的岗位上工作了将近一年。同学都说,是什么样的动力能让我坚持一年。不是我的酬劳,不是少儿英语的知识,更不是为求忙忙碌碌的生活,是我付出后收获的满足,是任课教师们的教学魅力,是看到渴望知识的孩子们称呼我一句“老师”。

责任,是一个人对自己、他人和社会应该承担的义务和行为。美国散文作家、思想家、诗人爱默生说:“责任具有至高无上的价值,它是一种伟大的品格,在所有价值中它处于最高的位置。”

有人说,教师的本职工作就是教书育人,日复一日地备课、讲课、批改作业,年复一年地做着一件件平凡的事,却无怨无悔,究其原因,就是因为有一种责任。虽然,作为助教的我还不能成为真正的教师,但教师的责任与使命使我更加细心,耐心的完成教师及家长交给我们的任务。

首先作为助教,我的工作内容主要是协助任课教师在保证完成教学任务的前提下,监督辅导学生对上节课知识的掌握,包括听力、单词及作文情况,并向任课教师反映家长及学生出现的问题,起到家长与教师的沟通桥梁作用;同时记录课堂重点,减轻教师在课堂外的问题解答。

回首逝去的2012年,发现自己在工作中取得了很大的进步。从刚出校园的大学生到迈向助教的岗位,面对更多的是家长殷切的渴望,教师严格的要求及自身不断的挑战。半年来,我坚持工作踏实,自觉维护助教的形象,妥善严谨的做好助教工作,尽量避免批改作业及编辑课件中出现纰漏。

面对越来越熟悉的助教工作,通过不断交流来融入整个少儿部,更通过参与到助教整体建设中,为部门的整体发展贡献自己的一份力量。

一、保质保量地完成每堂课件发布工作,同时针对课堂重点及拓展内容做出解析。

二、维护音频更新;每堂更新音频内容,同时添加提醒。

三、认真完成作业批判工作。除积累了一些工作经验外,也对英语行业有了更深入的了解,在教师的帮助下,学习到了少儿英语之外的知识。

通过半年多的工作,我已经逐渐意识到,作为一个英语助教,首先应该跳出的就是Ctrl+C和Ctrl+V的工作模式,在保证认真记录教师笔记的同时,更应该在教师略过的地方添加更细致的解析,保证学员在复习时更加的一目了然。在新的一年之中,我会在日常工作之外,多做基础性的工作,让自己迅速充实起来,逐渐加强专业知识水平,逐渐向着成长为一个专业型的助教。工作中,我不能保证和每个学员都能认真的交流一次,只能在批判作业时写下我要提醒他们的问题,但是很少得到反馈;大部分家长在课后都会询问一些课时或者调课问题,在我能力范围之外的有些问题,我只能询问前台后再解答他们。

助教,顾名思义:协助教师完成教学任务,帮助孩子理解教师的要求。戴阳老师说:教的目的是为了不教。我的理解是:(助)教的目的是为了不教(育学生)。摒弃课堂上严谨的教学模式,课下我的任务是在轻松的氛围下让孩子理解在学习中他们的错误并及时改正,并纠正他们的学习态度。虽然我现在并未完全做到这一点,但我坚信在我助教的时光里,不应该只是一动不动的坐在那个角落不停地批改作业,甚至怕孩子们复习不完单词不能给他们看电影的权利。

每个人对助教的诠释不同,我对于自己助教的工作的建议是:积极参加课堂活动,融入孩子们中,和他们共同学习、共同进步。在仅有的非课堂时间里,争取解决更多的单词问题,作文问题及与教师的沟通问题。不占用中午时间和家长的宝贵时间。

我所看到的新东方,不仅是标准的发音、活跃的教学风格、正规的管理,更是为人处事的态度、做事细致严谨的风气。我所看到的少儿英语,是教师付出比家长更细致的教育时间,更多一倍的生活关照及为激发孩子们兴趣而付出的不懈努力。

泡泡中心里,有无数的Tom and Jerry,Lucy and Lily,有Harry,有Steven。但相同的英文名,往往会因他们付出努力的不同而成绩有所差别。可能BETS1 的Steven是个全才,到了BETS2的Steven就是个混世魔王了。家长有意无意给孩子起的英文名,到成就了泡泡里无限的乐趣与对比。孩子们的天真以及他们小大人的模样倒是很让人心疼,面对一群从8岁到12岁的孩子,我会束手无策,甚至有时会不知所措,但相处下来,以及面对家长,我有了自己的一套策略及战术。

2013打破了玛雅人的预言,我也将面对新一轮经济危机带来的工作压力,但我坚信:新东方的工作经历给我的简历填上了绚烂的一笔,他在无形中肯定了我,锻炼了我,也包容了我。感谢新东方少儿英语让我的课余生活如此的充实,感谢考试项目组的所有教师给我的支持,接纳及信任。
