宁夏电大经济类各专业毕业论文采取初稿、二稿、定稿三稿定稿制。初稿:第一次向论文指导老师交文章的写作提纲、初稿。
文章结束后空两行标明写作时采用的参考资料。附上参考文献:表明参考资料的名称、文章、作者、出版的时间等。辅导老师给的论文修改意见要着重指出学生文章选题是否符合所学专业的要求,文章观点是否正确;结构是否合理,引用的资料是否恰当等。

内容提要
我于今年 5月对百胜餐饮集团中国事业部—(肯德基)企业的人力资源管理进行了走访调查。调查发现肯德基企业人力资源管理在招聘环节对应聘者进行严格审查面试,以便录用到最优秀,最适合其岗位的员工。为树立整体国际形象,执行规范而统一的公司规章制度,百胜餐饮集团中国事业部编制《员工手册》,其《员工手册》也是依据中国法律编制的,是属于企业规章制度中的一个组成部分。在员工培训过程中重视员工的职业生涯计划,满足员工个人发展需要。在日常管理中加强与员工沟通,促使员工参与管理。在日常生活中企业关心员工的生活。企业建立了一套完善的报酬体系。它包括直接报酬、间接报酬、非金钱性报酬。

我此次社会调查的对象是百胜餐饮集团中国事业部—(肯德基)企业。调查的题目为《百胜餐饮集团中国事业部—(肯德基)人力资源管理中的运用》。我于2010年6月12日走访了肯德基企业人力资源部张经理,他向我介绍了肯德基企业员工的招聘、录用及培训,员工的福利等情况,并借阅了肯德基企业《员工手册》和2009肯德基企业各部培训记录。自我鉴定: 我是中央广播电视大学宁夏广播电视大学分校 “人才培养模式改革和开放教育试点”管理学科工商管理专科2008秋的学员,通过在校近三年的学习,掌握了现代经营管理的基本知识、基本理论。此次参加学校组织的社会实践,我根据所学的有关企业人力资源管理的知识,选择了银川市百胜餐饮集团——肯德基企业为调查对象,通过走访该企业的人力资源部经理,查阅企业的《员工手册》及2009企业各部门培训记录,以《百胜餐饮集团中国事业部—(肯德基)人力资源管理中的运用》为题,写了这篇调查报告。通过此次社会实践,使我更深刻地认识到人力资源管理在企业中的重要性:企业只有重视人力资源的管理,才能有一支高素质的员工队伍,才能取得良好的效益。由于所学知识有限,只能对企业人力资源的部分进行分析,因而无法做到全面的、深层次的分析。
一、员工的招聘和录用
企业在员工的招聘和录用工作中将主动权掌握在自己手中,通过严格的面试、录用测验等。不获得求职者的信息,从而判断求职者的技能、知识是否与工作要求相符。企业在招聘员工时也向求职者全面客观的介绍企业情况,员工工作的内容、要求,企业所能为员工提供的培训、晋升、薪酬、福利等,使求职者能从这些信息中判断自己对所应聘的工作是否满意,是否能胜任其职。这一做法将有助于肯德基企业选择到更优秀的员工,也有助于员工坚定其在企业长期工作和奋斗的信心,增强企业的凝聚力。
二、重视员工的职业生涯计划,满足员工个人发展需要
肯德基企业从员工进店开始就指导员工确定自身的职业目标,帮助其设计个人的成长计划,并为员工提供适当的发展机会。这样做减少了员工的流失,提高了员工的满意感。企业采用的较为有效的升迁机会与发展,其流程如下:
(一)服务员见习转正。1,工作满50个小时;2,通过一个工作站的训练检定。服务员—
接待员,完成主题二并通过检定。
(二)服务员—星级训练员。1,通过一个区的全部基本工作训练检定;2,通过该区的开店或打烊工作训练检定;3,理论考试达90分;4,实操考核100%通过。接待员—资深接待员,完成主题五并通过检定。
(三)星级服务员-全星级训练员工作。1,通过全部工作区的全部基本工作站的训练检定;2,通过全部工作区的开店或打烊工作训练检定;3,理论考试达90分;4,实操考核100%通过。资深接待员—接待员组长。1,完成主题九并通过检定;2,视餐厅需要。
(四)全星级训练员—组长。1,任职全星级训练员6个月;2,通过全部工作区的开店或打烊工作训练检定;3,理论考试达90分;4,实操考核100%通过。
(五)通过任职组长观察中及餐厅需要,便可以提升到管理岗位。其服务组及管理人员在餐厅里的工作包括:1,依工作站的标准程序准备高品质的产品;2,亲切自然地欢迎顾客,并提供他们所想要得到的服务;3,执行一切必须的清洁维护工作。透过训练有素的员工执行这些工作,方可达到企业101%顾客满意的目标。
三、加强与员工沟通,促使员工参与管理
企业的成功离不开员工的创造性、积极性的发挥。作为服务第一线的员工,他们比管理者更了解顾客的需求和要求,更能发现工作中存在的问题。为此,肯德基企业为员工营造了一种和谐的大家庭气氛,使员工能充分发表意见,积极参与管理,如总经理接待日等方式,通过与员工双向沟通,使企业管理者可以做出更优的决策,此外,肯德基管理者不仅加强与企业现有员工之间的沟通,而且也要重视与“跳槽”员工的交流,因为管理者认为这些员工往往比企业现有员工更能直接、详实的指出经营管理中存在的问题。通过深入了解员工 “跳槽”的原因,采取相应的措施,以便更好解决企业经营管理中存在的问题。肯德基企业让员工参与管理,进一步发挥了员工的主观能动性,增强了员工的工作责任感,使员工更清楚的了解管理人员的要求和期望,更愿和管理人员合作,做好服务工作。此外,该企业除了鼓励员工参与管理之外,还进一步采用授权方式,把一部分决策下放给员工,让员工根据具体情况对客人的问题做出迅速的反应,这样极大的激发了员工的积极性。
四、关心员工的生活
相对于其他行业来说,企业员工一般工作压力较大,可自由支配的时间较少,肯
德基企业的管理者从生活上多关心员工,为员工提供各种方便。首先,管理者应高度重视员工时间分配,员工的上班时间由员工自己于一周前提供,充分为员工减少压力,生活方便。然后,会有很多机会参加由餐厅举办的各项员工活动。其次,管理人员还对员工进行感情投入。在节日、员工生日的时候送上贺卡、礼物等表示祝福。如果员工家里有什么困难,尽力提供支持与帮助,解除了员工的后顾之忧。
五、建立合理的薪酬体系
肯德基企业从员工的需要出发,建立了一套完善的报酬体系。它包括直接报酬、间接报酬、非金钱性报酬三方面内容。
(一)直接报酬直接报酬主要指企业为员工提供的工时工资、加班费等。为了提高服务人员的待遇,企业推行以岗位工资为主的岗职工资制度。岗职工资制是从经理到见习助理,组长,星级服务员等分成许多级别,各级别有不同的工作有所不同的工资制度。这样可以避免单纯按行政级别来划分工资高低,工作多年的服务人员的工资还比不上初出茅庐的管理人员的工资的不合理的现象。
(二)间接报酬间接报酬主要指员工的福利。好旺得企业采用统一的方式,为员工提供医疗保险、养老金、带薪假期等福利。
(三)非金钱性报酬企业管理人员认识到员工的需要是多方面的既有物质的需要,又有精神的需要。因而,管理人员应适当的考虑员工的精神需要,通过各种精神鼓励措施来激励员工,如评选“最佳员工”、授予“岗位能手”称号等。管理人员还应注意到:不同的员工的精神满足是不同的。并根据员工个人的差别有针对性的采用各种激励手段。如有的员工希望有良好的人际关系,企业就组织一些文艺活动、联谊会等社交活动以满足他们的需求;有的员工希望受人尊敬,拥有较高的威望,企业可通过授予各种荣誉称号来激励他们。通过以上几方面的调查,可以看出百胜集团—肯德基企业的管理者是真正重视员工,把员工放在首位,切实把“员工第一”运用到企业的人力资源管理中。正因为如此,肯德基企业才能在激烈的人才竞争中,吸引和留住优秀的员工,使企业有一支稳定的、高素质的员工队伍,为宾客提供高效、优质的服务,得到各方朋友的肯定。
最近一项调查表明,我国超过半数以上的企业处于中高度危机状态。报告显示,困扰我国企业的首要因素是人力资源危机,有33.7%的被调查企业表示人力资
源危机对其企业产生了严重影响。在调查中发现,企业中高层管理人员的意外离职,有时会给企业带来巨大的损失,因为他们熟悉本企业的运作模式、拥有较为固定的客户群,而且离职后只要不改换行业,投奔的往往是原企业的竞争对手,势必会给原企业的经营和发展带来较大的冲击。
通过对肯德基企业人力资源管理的调查,或许能给那些处于危机状态下的中国企业带来些启示,甚至是经验。
